Adaptive Leadership and Data Analytics Capabilities in Workforce Planning: The Mediating Role of HR Analytics and the Moderating Effect of Environmental Factors

Organizations are facing greater challenges than ever before in keeping their employees' skills aligned with rapid changes in technology and strategy in the digital era. This study explores the relationship between adaptive leadership, Data Analytics Capabilities (DAC), and effective workforce planning through the adoption of HR analytics, considering the impact of environmental factors as a moderator. The data were collected from employees and managers of IT small and medium sized enterprises (SMEs) in Pakistan through a structured questionnaire following a quantitative, deductive research methodology. The proposed relationships were tested using statistical methods: correlation, regression, mediation and moderation analysis. According to the results, adaptive leadership and DAC have a significant and positive impact on the adoption of HR analytics. HR analytics, in turn, has been shown to have a significant positive impact on effective workforce planning, thereby substantiating its status as a mediating variable. In addition, environmental factors did not significantly moderate the relationship between HR analytics and workforce planning in this sample of organizations. This research study makes a contribution to the literature by combining the concepts of leadership, analytical capabilities and environmental context into a unified framework for understanding workforce planning. It also extends the application of DAC to HRM and emphasizes the critical role of HR analytics in organizational decision making. The findings provide practical implications for managers and policymakers: it is important to build analytical capabilities within organizations, encourage adaptive leadership, and use HR analytics to improve the effectiveness of workforce planning.
